Abstract

The purpose of this mixed-methods research was to 1) compare current and desired states of succession planning and knowledge transfer in a bicycle tire manufacturing factory, 2) investigate internal organizational factors affecting success, and 3) propose a practical succession and knowledge transfer framework. Data were collected from 170 executives and staff using questionnaires, in-depth interviews, and content analysis. Findings showed that (1) the organization lacks a formal succession planning process, (2) knowledge transfer is largely informal and mentorship-based, and (3) critical success factors include executive support, organizational culture, and employee development systems. And from the qualitative study, it was found that the development system for "Successors" was established systematically and continuously in the long term, with monitoring and evaluation of the potential of selected personnel at regular intervals, it is possible to prioritize the readiness of individuals to determine their suitability and readiness, leading to clear and sustainable goals.
